Abstract:Amid increasing environmental turbulence, career shocks have become key stressors affecting employees’ work–family outcomes. Across two survey studies, we find that positive career shocks enhance work–family balance by fostering harmonious work passion, whereas negative shocks undermine it by triggering obsessive passion. Moreover, a bottom-line mentality climate amplifies the impact of negative shocks on obsessive passion, further reducing balance, while spousal support strengthens the positive effect of harmonious passion. These findings highlight the dual pathways of career shocks and the moderating role of organizational and family resources.
