Promotion or Turnover? A Study of the Double-Edged Sword Effect of AI Literacy from the Perspective of Employability Theory

Abstract:With the widespread application of AI technology in the workplace, employees’ comprehensive ability to use AI technology (AI literacy) may become a critical factor influencing their career development. Based on the employability theory, this study examines the impact of employee AI literacy on promotion opportunities and turnover intention, along with its underlying mechanisms.We collected three-wave survey data from 212 supervisor-subordinate pairs, and conducted regression analysis. The results reveal that employee AI literacy enhances internal employability, thereby increasing the likelihood of internal promotion, while also boosting external employability, which in turn raises turnover intention. These findings provide organizations with insights into cultivating AI literacy among employees while mitigating the associated risks of talent attrition.
